Idea central

Liderazgo transformacional verde → GHRM e innovación verde (mediadores) → desempeño sostenible ambiental y social.

Método

  • Diseño cuantitativo, transversal, a nivel organizacional; recolección de julio a septiembre de 2023 en Cisjordania (Palestina).
  • Población: 58 centros de atención secundaria y terciaria (hospitales y centros de rehabilitación); se contactaron 55 y respondieron 50 (tasa aproximada del 86 %). Informantes clave: gerente general, gerente de RR. HH., gerente de calidad y director administrativo.
  • Instrumento: Likert de 5 puntos. Liderazgo transformacional verde con 4 ítems (Chen y Chang, 2013; Sobaih et al., 2022); GHRM con 20 ítems de Mousa y Othman (2020) en contratación, formación e involucramiento, y gestión del desempeño y compensación; innovación verde con 17 ítems (producto, proceso y gestión); desempeño sostenible con 13 ítems (ambiental, económico y social).
  • Adaptación: traducción y retrotraducción inglés-árabe (Brislin, 1986) y piloto con expertos del sector (el texto dice 7 en un pasaje y 9 en otro).
  • Análisis: PLS-SEM en SmartPLS 4.1.0.6, con GHRM e innovación verde como constructos de segundo orden; validez con cargas > 0,60, AVE > 0,50, CR > 0,70, HTMT < 0,90 y Fornell-Larcker.

Hallazgos

  • Liderazgo transformacional verde sobre GHRM: β = 0,267; sobre innovación verde: β = 0,788; sobre desempeño ambiental: β = 0,478; económico: β = 0,422; social: β = 0,267 (Tabla 4).
  • GHRM sobre desempeño ambiental: β = 0,345 (p = 0,021); económico: β = 0,565 (p < 0,001); social: β = 0,413 (p = 0,001). Análogo a la H3 de Héctor, por dimensión.
  • Innovación verde sobre desempeño ambiental (β = 0,545) y social (β = 0,536); sobre el económico no es significativa (β = 0,245; p = 0,203).
  • Mediación de GHRM (Tabla 5): ambiental 0,356 (p < 0,001) y social 0,198 (p = 0,002), ambas parciales complementarias; económica no significativa (0,001; p = 0,71). Análogo a la H4: la mediación no se da en todas las dimensiones.
  • Mediación de la innovación verde: ambiental 0,429 (p = 0,019); económica no significativa (0,193; p = 0,211).
  • Ojo con el reporte: la numeración de hipótesis cambia entre la revisión y los resultados; el texto da β = 0,430 (p = 0,019) para el efecto del liderazgo sobre lo ambiental y la tabla 0,478 (p < 0,001); la fila del efecto sobre lo social repite exactamente la de GHRM (0,267; DE 0,023; t = 11,777); en la Tabla 5 la H17 aparece rotulada como ruta por GHRM.
  • Ojo con la muestra: n = 50 organizaciones es muy pequeño para un modelo con 17 hipótesis; el método habla de casi toda la población y las limitaciones, de muestreo por conveniencia.
