Idea central
Insatisfacción con el tiempo libre (77 %), ritmo de trabajo como riesgo psicosocial (84 %) e intención de migrar (66 %).
Método
- Diseño mixto convergente paralelo (triangulación concurrente), integrado en una matriz de convergencia, divergencia y complementariedad; sigue la lista MMAT 2018.
- Componente cuantitativo transversal: 209 profesionales de unidades de cuidado crítico adulto del Valle del Cauca (2020 a 2021), con al menos un año de experiencia; muestreo estratificado bietápico y aleatorio simple (94 % de confianza, 6 % de error). 71,8 % mujeres, edad media 33 años, 50,6 horas semanales en promedio.
- Instrumentos: CVT-GOHISALO versión breve (calidad de vida en el trabajo, 7 dimensiones), ProQOL IV (satisfacción y fatiga por compasión) y CoPsoQ versión corta (15 dimensiones de riesgo psicosocial), con alfas reportados de 0,95, 0,8 y 0,9; más cinco preguntas sobre intención de rotar o migrar (escala de 1 a 5). Estadística descriptiva en STATA 17.
- Componente cualitativo: 10 informantes clave (bola de nieve), entrevistas semiestructuradas virtuales y diarios electrónicos; análisis temático y estructural (Labov y Waletzky) en NVivo.
- Aprobación de tres comités de ética y consentimiento informado.
Hallazgos
- Insatisfacción en 4 de 7 dimensiones de calidad de vida laboral: manejo del tiempo libre (76,6 %), satisfacción en el trabajo (74,2 %), desarrollo personal (64 %) e integración al puesto (59,8 %).
- Satisfacción en apoyo institucional (68 %), seguridad en el trabajo (66,5 %) y bienestar logrado por el trabajo (68 %).
- Riesgos psicosociales más desfavorables: ritmo de trabajo (84 %), inseguridad en las condiciones de trabajo (68 %), exigencias cuantitativas (63 %) e inseguridad laboral (58 %).
- Alta satisfacción por compasión (67 %); baja intención de rotar a otra institución (56 % baja), pero 66 % con alta intención de migrar a otro país.
- Temas cualitativos: discriminación y acoso normalizados (raza, género, edad, profesión) y espiritualidad invisible; aparecen tercerización, retrasos en el pago y sobrecarga.
- Divergencia: la encuesta muestra baja intención de rotar; las narrativas muestran pensamientos frecuentes de irse a otra institución.
- Concluye que no hay cultura organizacional de medir periódicamente la calidad de vida laboral.
- Ojo con inconsistencias: el texto dice que enfermería es el 53,2 % del personal, pero la tabla 1 da 50,2 % para enfermeras (73,2 % si se suman auxiliares); y el análisis cuantitativo es solo descriptivo, aunque el resumen lo llama analítico y habla de estudiar relaciones entre variables.
